A question if I may. Is your organization a learning organization? By this I mean, do the senior operators share their skills and techniques with the assistant operators? Are the senior operators "teaching" the assistant operators? It would not be unusual for the senior operators to NOT "teach" the assistant operators, as with the growing level of assistant operator expertise, the value of the senior operator decreases, thus making the senior operator more inclined to receive less compensation or to be terminated as his/her skill set is not as rare in the organization. Had you thought of this as part of your OD consultation?

Yes the organization I am associated with is a learning organization. The senior executives at superior or top positions act as mentors to their immediate subordinates so that they can impart skills and knowledge to them along with sharing their experiences in the process so that the subordinates prevent making the most common mistakes which seniors committed when they were at their role.

In fact the subordinates who are usually young , aware and fresh also share the knowledge about the changes taking place in environment to share tactics that will make their seniors more adaptabl to these changes. Thus creating a two way process of giving and receiving,

This makes my organization self learning where superiors and subordinates teach each other. Seniors are usually found supporting, assisting and guiding the subordinates to make them more reselient at their tasks.

Being an OD consultant , I understand that with the growing expertise of assistant operators who are receiving training and advanced skills are therefore more active, open to experience, more diligent , hardworking and more committed to jobs than the senior operators. Hence the significance or value of senior operators who have specialization at traditional methods of accomplishing tasks which they have been doing since long time,, decreases. Therefore in my opinion for ensuring organizational development it is essential that learning is made a two way process wherein seniors will act as mentors to their subordinates inorder to make them learn specifics of job and organization ,,,, while on the other hand subordinates will help seniors to become more aware about the latest trends and changes so that they adjust in these changes and update their knowledge.
